EXECUTIVE SITUATION 05 · ACROSS ALL FOUR DIMENSIONS

Results below expectations

When performance needs to improve, but the underlying reasons are not yet clear.

A leader, team or organizational unit is not delivering what is expected. The immediate response may be to consider replacing someone, restructuring or introducing tighter controls.

Yet the visible performance gap may have different causes. It could reflect a capability or performance issue, but also unclear mandates and responsibilities, ineffective reporting lines, insufficient resources, conflicting expectations or difficult relationships. A capable leader may struggle in an environment that does not provide the conditions needed to succeed. At the same time, leaders have a responsibility to recognize and address obstacles within their influence, rather than simply adapting to or compensating for them.

How ON SILK approaches it

I clarify the mandate and conduct confidential stakeholder conversations where appropriate, identifying patterns across leadership, relationships, organizational conditions and context. I examine how expectations, responsibilities, decision-making authority, reporting lines and available resources influence performance — and where leaders and the organization can take greater ownership. I discuss my findings with the sponsor, present possible interpretations and develop options for consideration. The sponsor evaluates the findings and decides which direction to pursue. Depending on that decision, I may support implementation through advisory work, coaching, team interventions or changes to organizational processes — or recommend another specialist when appropriate. The objective is to enable informed decisions and create conditions in which leaders and organizations can take ownership of sustainable performance.
